Abstract

This research examines how work engagement and work-life balance influence how productive employees can be, as well as if they increase the well-being of employees to help explain any differences in productivity levels. The basis for conducting this research is changes to work models where hybrid work systems are becoming common practice within the service sector. A quantitative approach was used with an explanatory research design and 400 respondents working in a hybrid manner within the service industry of Surabaya (using Lemeshow), as participants were used to provide data through questionnaires. The data were analysed using Structural Equation Modelling (SEM) using SmartPLS. Results indicated a positive, significant relationship between work engagement and both work productivity and employee well-being. Also, although there was no significant relationship between work-life balance and work productivity; there was a significant relationship between work-life balance and employee well-being. Employee well-being has a significant, positive influence on work productivity and was a significant mediator between both work engagement and work-life balance to work productivity. It is suggested that improving employee well-being is an avenue for increasing productivity when utilizing hybrid work systems. And also Hybrid work systems introduced new challenges in HRM after the pandemic, especially regarding employee job satisfaction. This research explores whether or how the physical work environment, psychological work environment, work-life balance and internal communication influence employee job satisfaction. Using a quantitative research approach, we conducted a survey of 200 employees who work in hybrid work settings to collect data. The research instrument was a Likert-based questionnaire and data were analysed using Partial Least Squares StructuralEquation Modelling (PLS-SEM) via SmartPLS. Results indicate that all four independent variables had positive and statistically significant relationships with job satisfaction; in particular, the psychological work environment had the most powerful association.Consequently, it is important to create physically and psychologically supportive workplaces, maintain work-life balance, and create effectively communicating organizations to increase job satisfaction among employees in hybrid work environments.
